Google Engineer Levels: L3 to L10 Pay by City, Interview Bar, and Promotion Timelines

Google runs its engineers on a numbered ladder from L3 to L10, and the number matters more than the title printed on the offer letter. It sets your compensation band, the shape of your interview loop, and how much ambiguity you are expected to absorb before someone helps you. This guide covers what each level actually looks like from the engineer's chair, total compensation across sixteen Google offices worldwide, what the interview loop tests at each rung, and how to avoid being leveled below where you belong.

What an engineer level actually controls

Google decided a long time ago that titles are unreliable. A senior engineer at a forty person startup and a senior engineer at a bank are doing jobs that share a name and almost nothing else, so Google replaced the title with a number and calibrated the number globally. When a Google engineer says they are an L5, every other Google engineer knows roughly what that means, which is not true of any job title in the industry.

The level is attached to you rather than to your team. Move between products, move between countries, move from infrastructure to consumer, and the number travels with you unchanged. That is the entire point of the system: it lets Google move people around a very large company without renegotiating what they are worth every time.

Four things follow from your level, and it is worth being precise about them because candidates routinely fixate on the wrong one.

Your compensation band

Each level has a band, and the bands overlap only slightly. Moving from L4 to L5 in the Bay Area is worth more than any negotiation you will ever conduct within a band.

How much ambiguity you absorb

The real difference between levels is how unfinished a problem can be before it reaches you. An L3 gets a task. An L6 gets a situation nobody has described yet.

The shape of your interview loop

Loops grow from four rounds to nine, and the weight shifts from coding toward design and organisational judgement as the level rises.

What promotion requires next

Each rung changes the evidence a committee wants to see, and the change between L5 and L6 is large enough that many engineers decide not to make it.

Level by level

Every level from L3 to L10

What follows is each level described from the inside: what the work feels like day to day, what a promotion committee counts as evidence, what the interview loop tests if you are joining at that level, and what the package looks like in three reference cities.

One thing worth internalising before you read on. Both L4 and L5 are terminal levels at Google, meaning there is no up or out pressure attached to either. Staying at L5 for fifteen years is a legitimate career here rather than a stalled one, and a great deal of unnecessary anxiety comes from not knowing that.

L3

Software Engineer II (entry level)

0 to 2 years

The graduate entry point. Someone else decides what you build, and your job is to build it well and learn the machine.

An L3 spends the first six months mostly reading. Google's internal toolchain is large enough that learning it is a project in itself: the monorepo, the build system, the code review culture, the testing conventions, and the release process all have to become second nature before the actual engineering gets interesting. Work arrives already scoped, usually as a bug, a small feature, or a well defined slice of a larger design that a more senior engineer has written up.

The realistic measure of an L3 is trajectory rather than output. Nobody expects an entry level engineer to be fast in year one. They expect the second quarter to look clearly better than the first, code review comments to stop repeating themselves, and questions to get sharper. An L3 who is still asking their mentor to unblock the same category of problem after a year is the one who gets a difficult conversation.

What good looks like

  • Ships well defined tasks without needing the design handed back
  • Writes tests without being reminded and responds to review comments properly
  • Asks for help early enough to matter, with the context already gathered
  • Learns the internal tooling fast enough to stop being a drag on the team

The interview bar

Correctness under time pressure, plus evidence that you can learn quickly. Interviewers are forgiving about the optimal solution and unforgiving about messy thinking.

Four interviews: two or three coding rounds and one Googleyness and leadership round. No system design.

L3 to L4 is the one promotion that is close to automatic. Most people clear it in two to three years, and it is best thought of as the end of an apprenticeship rather than an achievement.

L4

Software Engineer III

2 to 5 years

The first level where you own something end to end. You are handed a problem rather than a solution.

L4 is where the work changes shape. Instead of implementing someone else's design, an L4 gets a feature or a component and is expected to figure out how it should work, write the design document, get it reviewed, build it, and keep it running afterwards. The scope is still bounded, typically one service or one significant surface within a product, but the ambiguity inside those bounds is now the engineer's problem to resolve.

This is also the level at which a large number of engineers choose to stop climbing, and Google is genuinely relaxed about that. L4 is a terminal level in the sense that there is no up or out pressure attached to it. An L4 in the Bay Area earns more than most senior engineers anywhere else in the industry, and plenty of people stay there for a decade by choice.

  • Reviews other people's code usefully rather than approving it reflexively

Clean coding plus a light system design round. You need to show that you can scope your own work, not just execute a spec someone wrote for you.

L4 to L5 is the first promotion you have to genuinely earn. Expect two to three years, and expect to need a project that visibly belonged to you.

L5

Senior Software Engineer

5 to 8 years

The career level. Most external senior hires land here, and it is where the ladder stops being a conveyor belt.

An L5 owns a system rather than a component, and the ownership is real: the design, the roadmap for it, the reliability of it, and usually two or three other engineers building on top of it. The distinguishing skill is not writing harder code, it is deciding which code should not be written at all. L5s spend a meaningful share of their week in design reviews, in incident retrospectives, and in conversations that stop a bad plan before it becomes six months of work.

Google treats L5 as the level a good engineer is expected to reach and then hold indefinitely. There is no clock running once you arrive. That matters for how you plan a career here, because the pressure that exists at L3 and L4 to keep moving simply switches off, and everything above L5 becomes genuinely optional.

What good looks like

  • Owns a system and the on call rotation that comes with it
  • Influences the technical direction of the team, not just its implementation
  • Mentors two or three engineers and it shows in their promotion packets
  • Is trusted to represent the team in cross team design discussions

The interview bar

System design becomes the round that decides your level. Interviewers push until you hit the edge of your knowledge, and how you handle that edge is the actual signal.

Five to six interviews: two coding, one or two system design, one Googleyness and leadership, usually a team matching conversation afterwards.

L5 to L6 is the hardest jump on the ladder and takes three to five years for those who make it. Many strong engineers never do, and that is a normal career rather than a failed one.

L6

Staff Software Engineer

8 to 12 years

Impact stops being measured by what you build and starts being measured by what your organisation ships because of you.

The L6 test is uncomfortable for engineers who got here by being excellent at the work itself: your own commits stop counting for much. What counts is whether three teams that were about to build three incompatible things ended up building one good thing because you saw it coming and did the unglamorous work of getting everyone to agree. A lot of the job is written communication, and a lot of it is diplomacy that does not look like engineering at all.

The practical trap at this level is that the work which earns promotion is rarely the work assigned to you. Multi team problems tend to sit in the gaps between charters, where nobody is accountable and everybody is annoyed. L6 candidates are usually people who walked into one of those gaps voluntarily, without being asked and without a title that gave them any authority to be there.

  • Sets technical direction across several teams, in writing that outlives the meeting
  • Is pulled into the problems nobody owns and leaves them owned
  • Sits on hiring committees, design review boards, or promotion committees
  • Grows other senior engineers rather than just doing the work faster than them

Multi team architecture and organisational judgement. You will be asked how you handled disagreement with people who did not report to you, and a vague answer here sinks the loop.

Six to seven interviews, with two design rounds pitched at platform scale and a heavier leadership component.

L6 to L7 takes four to six years and depends heavily on whether your organisation has problems big enough to justify the level. Being good is not sufficient; the scope has to exist.

L7

Senior Staff Software Engineer

12 to 15 plus years

Directing engineering strategy for a product area, with peers who are directors rather than engineers.

An L7 is accountable for technical direction across a whole product area, typically alongside a director on the management side. The horizon extends to multi year platform decisions: the migration that takes three years, the architecture that a few hundred engineers will build against, the technology bet that is expensive to reverse. Getting these right matters more than anything an L7 could personally implement.

Very few people reach L7 by continuing to do what worked at L5. The engineers who get here have usually developed judgement about which problems are worth solving that is more valuable than their ability to solve them, and they have built enough credibility across the organisation that their opinion changes plans before those plans are written down.

What good looks like

  • Owns multi year technical strategy for a product area
  • Is the person leadership asks before committing to a large technical bet
  • Has a track record of large bets that paid off, in public and in writing
  • Develops L6s into L7s

The interview bar

Strategy, judgement, and track record. The loop is closer to an executive assessment than an engineering interview, and referencing is unusually thorough.

Seven to nine interviews plus extended team and leadership conversations. Hiring at this level from outside is rare.

L7 to L8 is not a timeline. It happens when an engineer becomes the obvious answer to a problem the company cares about, and it usually cannot be planned for.

L8

Principal Engineer

15 to 20 plus years

A few hundred people across the company. Influence runs at the same level as vice presidents.

L8 is where the individual contributor ladder becomes genuinely executive. A Principal Engineer sets direction that spans product areas, arbitrates between organisations that disagree at a scale where the disagreement is expensive, and is expected to be right about technology bets whose consequences arrive years later. The role carries no direct reports and a great deal of authority anyway.

Promotion to L8 does not follow from an accumulation of good L7 years. It follows from being closely identified with something the company considers strategically important, which is why so many L8s are associated with a specific system, platform, or technical domain that they defined.

  • Represents Google's technical position externally
  • Consulted on organisational and investment decisions, not only technical ones

Essentially never hired through a standard loop. External L8 hires arrive through acquisition, executive search, or established reputation.

L9

Distinguished Engineer

20 plus years

Company defining technical leadership. Perhaps a few dozen people hold the title.

A Distinguished Engineer works on the problems that determine what Google can do over the following decade. The output is usually a technology direction that thousands of engineers eventually build against, and the timescale is long enough that being right is only obvious in retrospect. Several of Google's most consequential internal systems trace back to work at this level.

There is no promotion path to L9 in any ordinary sense. It is a recognition of impact that has already happened and become visible across the industry, not a rung you climb toward with a well organised packet.

  • Defined technology that Google as a whole depends on
  • Industry level recognition outside the company
  • Shapes decade scale technical direction
  • Trusted by the executive team on questions of long term technology strategy

The interview bar

Not applicable as a hiring level in any normal sense. External arrivals are almost always through acquisition of a company the person founded or led.

L10

Google Fellow and Senior Fellow

25 plus years

The top of the individual contributor ladder, held by a single digit number of people.

Google Fellows are people whose work changed computing rather than merely changing Google. The title has been held by figures behind MapReduce, the Bigtable and Spanner lineage, and Google's core search and machine learning infrastructure. The role is defined by the person rather than the other way round.

There is no meaningful career advice attached to L10. It is included here for completeness, because the ladder formally extends this far and candidates occasionally ask what sits above Distinguished Engineer.

The numbers

Total compensation by city

Google pays against the local market, not a global one, so the same level produces wildly different numbers depending on where the offer is written. An L5 in the Bay Area and an L5 in London are held to an identical standard by an identical promotion rubric, and one of them earns roughly twice what the other does.

Every figure below is annual total compensation, meaning base salary plus target bonus plus the annualised value of equity at grant. These are indicative bands for a typical offer rather than guaranteed ranges, and an individual package can sit outside them in either direction.

Zurich is consistently the highest paying Google engineering office outside the United States in absolute terms, and Switzerland also taxes it lightly. Warsaw figures look small in headline terms but buy more locally than London does at the same level.

Above L7 the published bands stop being useful, because packages are negotiated individually and equity refreshers dominate. Treat these as order of magnitude rather than a range you can plan against. Only a few hundred engineers worldwide sit at L9 or L10.

Reading an offer

How a Google offer is actually built

A Google package has three parts: base salary, an annual bonus targeted at around fifteen per cent of base, and a grant of Google stock units that vests over four years. The interesting part is how the ratio between them shifts as you climb, because it changes what your compensation is actually exposed to.

At L3 you are essentially a salaried employee with a small equity sweetener. By L7 you are a shareholder who also draws a salary. Nobody tells you this is happening, and it changes how you should think about risk, about negotiation, and about comparing a Google offer against anything else.

The four year cliff that is not a cliff

Google vests equity monthly rather than annually, and since 2019 the standard schedule has been front loaded: thirty three per cent in year one, thirty three in year two, twenty two in year three, and twelve in year four. That is unusually generous compared with the flat twenty five per cent a year most of the industry uses, and it means your paper compensation declines each year unless refreshers make up the difference.

Refreshers are granted annually and scale with performance and level. From roughly year three onward they matter more than your joining grant did, which is why comparing two offers on first year total compensation alone is misleading. An offer with a large joining grant and a weak refresher culture loses badly to the reverse over five years.

One practical consequence for negotiation: the joining grant is the most negotiable component of a Google offer, and base salary is the least, because base sits inside a tightly controlled band for the level while equity has genuine discretion attached to it.

Reality check

What those numbers mean after costs

Headline compensation is a poor way to compare offices. The index below sets the SF Bay Area at 100 and estimates what the same level buys elsewhere after typical income tax and housing costs, which reorders the table considerably.

Treat these as directional. Tax situations vary enormously with family circumstances, equity timing, and residency history, and no single index survives contact with an individual case.

Three findings tend to surprise people. Bangalore produces the strongest local purchasing power of any Google office by a wide margin, even though its headline numbers look modest against the United States. Zurich is the best absolute outcome outside the United States and one of the best net outcomes anywhere, because Swiss taxation is unusually light on high earners. And London is the worst major hub on this measure, combining European compensation with housing costs that rival the Bay Area.

None of this means you should choose an office by index. Visa status, family, the specific team, and whether the site hosts work with enough scope to reach the next level all matter more than a fifteen point difference in purchasing power.

Getting in

The interview bar at each level

Google runs one interview process and varies its shape by level. The rounds themselves are recognisable at every rung, but what interviewers are listening for changes completely, and candidates who prepare for the wrong signal are the ones who get downleveled.

The single most useful thing to understand is this: coding rounds are a filter and design rounds are a level setter. You pass or fail on coding. You get placed on design.

The Googleyness and leadership round is widely underestimated. It is not a formality, and it produces genuine rejections. Interviewers are probing for how you behave when you disagree with someone, how you respond when a decision you argued for turned out badly, and whether you can describe a colleague's contribution without diminishing it. Answers that are too polished read as evasive.

At L5 and above, the design round is deliberately pushed until you reach the limit of what you know. This is intentional and it is not a sign the interview is going badly. The signal being collected is what you do at that limit: candidates who state clearly that they have not built this before and then reason carefully from principles score better than candidates who bluff confidently.

The part candidates get wrong

Getting leveled correctly in an offer

Level is decided by a hiring committee that never meets you, working from written interview feedback. That makes it feel arbitrary, but the process has predictable pressure points, and knowing where they are is worth more than another month of algorithm practice.

The recruiter's first level guess is not binding

Recruiters assign a provisional level from your resume before the loop, and it shapes which interviewers you get. It is a starting hypothesis rather than a decision. The hiring committee sets the real level after reading the feedback, and it can land above or below where the recruiter started.

System design is what sets your level

Coding rounds are largely a filter: you pass or you do not. The design round is where the committee reads your level off the transcript. If you want L5 rather than L4, the design conversation is the one to over prepare, because that is the round that produces the evidence.

Downleveling is common and is not an insult

Google downlevels a lot of strong candidates, particularly people arriving from smaller companies where a senior title covered a narrower scope. If it happens, you can accept and target an early promotion, or decline and reinterview after the cooling off period, which is typically twelve months.

Team matching can move your level

After the loop you go through team matching, and a team with a genuine need at a higher level occasionally supports a higher offer. This is the last realistic point at which the level can shift, and it is worth asking your recruiter about directly rather than hoping.

Years of experience are a weak signal

The committee reads scope, not time served. Ten years of building the same category of feature reads as L4 evidence. Four years of genuine system ownership can read as L5. Framing your history around what you owned rather than how long you were there matters more than most candidates expect.

Moving up

Promotion timelines and what moves them

Promotions at Google are self nominated and committee decided. You assemble a packet of evidence, your manager supports it, peers write reviews, and a committee of engineers who do not know you reads the whole thing and decides. Your manager can advocate but cannot promote you, which is a genuine protection against favouritism and also a genuine source of frustration.

The timelines below describe what typically happens rather than what is required. Nothing about time in level entitles you to anything.

The pattern worth noticing is that the difficulty is not evenly distributed. The first two promotions are close to a schedule. L5 to L6 is where the ladder genuinely narrows, because the evidence required changes in kind rather than in degree: a committee is no longer asking what you built, it is asking what other teams did differently because of you.

The second pattern is that scope has to exist before you can occupy it. An excellent engineer on a team with no multi team problems cannot generate L6 evidence no matter how well they work. This is why internal transfers are a legitimate promotion strategy rather than an admission of defeat, and why asking about the technical scope of a team during team matching is one of the highest value questions available to you.

The third is timing. Committees meet on a fixed cycle, and a packet submitted a quarter early with thin evidence damages your case more than waiting would have. Managers who have sat on committees will usually tell you honestly whether a packet is ready, and that conversation is worth having before you write it rather than after.

Meta's ladder aligns with Google's unusually cleanly, which is why engineers move between the two without much leveling friction. Amazon compresses the senior end, so a Principal SDE there spans ground that Google splits between L6 and L7. What level should a software engineer with five years of experience expect at Google?

Most engineers with five years of experience are interviewed for L4 and land at either L4 or L5 depending entirely on the system design rounds. Years of experience set the starting hypothesis, and the loop decides the rest.

The candidates who convert five years into an L5 offer are usually the ones who can point to a system they owned outright, including its design, its failures, and the decisions they made when it broke. Five years of implementing features that someone else scoped reads as L4 evidence no matter how well those features were built.

Why is Google pay in London so much lower than in the United States?

A London L5 earns roughly £120k to £150k, which is somewhere between forty and fifty per cent of a Bay Area L5 package once the exchange rate is applied. The gap is real and it is not a mistake.

Three things drive it. Google benchmarks against the local market rather than a global one, and the United Kingdom technology market simply pays less. Equity forms a smaller share of European packages. And the United States market is distorted upward by a small number of companies competing for the same engineers in the same few square miles. The gap narrows a little on a purchasing power basis, but not nearly enough to close it.

Which Google office pays engineers the most?

In absolute currency terms the SF Bay Area still leads at every level, followed by New York and Seattle. Zurich is the highest paying office outside the United States.

In take home terms the answer changes. Zurich combines high pay with low Swiss taxation and often produces the strongest net outcome anywhere in the company. Austin and Seattle do well within the United States because neither state levies income tax. Bangalore delivers the strongest local purchasing power by a wide margin, though the equity component is a smaller share of the package.

Does Google still have engineering offices in China?

No, not in any meaningful sense. Google withdrew search from mainland China in 2010 and closed its remaining China engineering operations in the years that followed, moving the work to other Asia Pacific sites.

Salary tables that list Beijing or Shanghai figures for Google engineers are quoting numbers that do not correspond to real roles. The relevant Asia Pacific hubs today are Bangalore, Hyderabad, Tokyo, Singapore, Sydney, and Taipei on the hardware side.

How much of a Google offer is equity rather than salary?

The equity share rises steeply with level. At L3 it is around fifteen per cent of total compensation. At L5 it is roughly a third. At L7 it is more than half, and above that it dominates the package entirely.

This matters for two reasons. Your compensation becomes progressively more sensitive to the share price as you climb, and the initial grant vests over four years, so annual refreshers rather than the joining grant determine what you actually earn from year five onward. Comparing a senior Google offer against a cash heavy offer elsewhere without modelling the vesting schedule is a common and expensive mistake.

What is the hardest promotion on the Google engineering ladder?

L5 to L6, without much competition. Everything below it rewards doing your own work well. L6 requires impact that shows up in other teams' output, and the projects that generate that impact usually sit in the gaps between team charters where nobody has been assigned responsibility.

It is worth being clear that not clearing it is a normal outcome rather than a failure. Google treats both L4 and L5 as terminal levels with no up or out pressure, and a large share of the engineering population stays at L5 for the rest of their career deliberately.

Can I negotiate my level after receiving a Google offer?

Level itself is set by the hiring committee based on interview feedback, so it is not negotiable in the way that compensation is. What you can negotiate is your position within the band for the level you were given, and that band is wide enough to matter.

If you have been downleveled and believe it is wrong, the realistic options are to accept and target promotion early, to ask your recruiter whether team matching could support a higher level, or to decline and reinterview after the cooling off period, which is normally twelve months. Arguing with the committee's decision directly does not work.

Do Google levels mean the same thing in Bangalore as in Mountain View?

The expectations are calibrated to be the same, and promotion committees apply the same rubric globally. An L5 is meant to be an L5 anywhere.

In practice the available scope differs. Sites that host core platform work tend to offer more opportunities for the kind of cross team impact L6 requires than sites focused on regional product delivery. This is why engineers occasionally relocate specifically to reach a level, and it is a reasonable thing to ask about during team matching.

How long does the Google interview process take?

Budget six to ten weeks from first recruiter contact to a signed offer for L3 and L4 roles. Senior loops take longer, and L6 and above frequently stretch to three or four months.

The slowest stages are usually team matching, which depends on a team with headcount wanting you specifically, and the hiring committee review, which meets on a fixed schedule. Neither is something you can accelerate, and treating the silence as a bad signal is a reliable way to make the wait worse than it needs to be.

Is L6 at Google equivalent to a Staff Engineer elsewhere?

Roughly, yes. L6 maps to Meta E6, Amazon Principal SDE, Microsoft 65 to 66, and Apple ICT5, and the industry usually calls it Staff.

The mapping is looser than the tables suggest. Amazon compresses its senior levels so a Principal SDE there covers ground that spans Google L6 and L7. Do engineers at L6 and above have to manage people?

No. The individual contributor ladder runs all the way to L10 in parallel with the management ladder, and an L6 or L7 individual contributor is a peer of a manager or director rather than a subordinate.

What does become mandatory is leadership without authority. An L6 who cannot align teams they do not manage will not function at the level regardless of how strong their engineering is. The distinction is between managing people and leading work, and Google only requires the second.
